Clip-in bike shoes. For AR I usually use Peal Izumi X-Alp bike shoes with a good tread so I have decent grip in hike-a-bike sections. I sometimes use them for short runs off the bike too.

I use the clip-in Pearl Izumi X-Alps, too. They're great in case our team bike-whacks and I find them much more comfortable for long bike sections. I also find they roomier toebox helpful since my feet tend to do some swelling later in races and I've had times in the past when I couldn't get my old regular bike shoes back on.

Here is a related thread.

I've been using Shimano Mountain Bike Shoes SH-M086L for a few seasons now, I bought one pair and warrantied them since they fell apart. I wouldn't put that as a knock against them, they certainly were used well, but the failure wasn't typical hence the warranty. I won't be buying them again, but will probably graduate to a higher end mountain bike racing shoe.

And definitely use clipless. (Clipless being the ones with a cleat on your shoe and a locking mechanism on the pedal.)

bike shoes (with any variety of clipless pedals) will be more efficient for any rides that aren't too bike-and-tie or hike-a-bike oriented. I use SPDs just because that's an easy system to find shoes and cleats for; I know religious zealots on the ATAC pedal side of the fence, but I haven't gotten around to trying that system.

If everyone on your team uses the same system (SPD, for arguments sake), then all the SPD cleats and pedals are interchangeable in the event of a bike mechanical or shoe issue. You would only need a single extra SPD pedal in a gear bin and your whole team is covered in the event of a broken pedal [and this has happened to me with a teammate . . . but he used eggbeaters instead of SPD].

I follow the same philosophy and use the Shimano SH-MT40W. Super comfortable to bike-whack with and roomy enough for swollen feet. Also the velcro strap is easy to close when your fingers are too cold to tie the laces.

+1 on the common pedal system for each teammate, although wouldn't you need a R/L specific to be completely covered?
